Understanding Gen Z: Insights from Luz Mercurio on the Future Workforce

In the latest episode of “Rolling Stories” Season 5, host Adrian Tan sat down with Luz Mercurio, Chief People and Culture Officer at Monde Nissin Corporation, for a thought-provoking discussion on one of today’s most pressing HR challenges—how to attract, engage, and retain Gen Z talent. Drawing from her extensive experience across the Asia Pacific region, Luz debunked common myths about Gen Z while offering actionable strategies for building workplaces that truly resonate with this generation.

Understanding Gen Z Priorities in the Workplace

Luz highlighted that Gen Z employees enter the workforce with clear expectations and non-negotiables. Unlike previous generations, they place greater emphasis on purpose-driven work, flexibility, inclusivity, and continuous learning opportunities. For them, a job is not just a paycheck—it’s a platform to create impact and grow both personally and professionally.

“Gen Z wants to know why their work matters. They seek meaning and authenticity from the organizations they join,” Luz explained.

Regional Differences Across the Gen Z Workforce

Having led people and culture initiatives across multiple APAC countries, Luz observed that cultural nuances play a role in shaping Gen Z expectations. For example, while flexibility and hybrid work arrangements are prioritized in urban markets, stability and career progression remain strong motivators in emerging markets. Recognizing these differences allows HR leaders to tailor engagement strategies that feel relevant and authentic to local talent.

Debunking Myths About Gen Z

Despite being labeled as “job hoppers” or “difficult to manage,” Luz shared that many of these stereotypes are misconceptions. Gen Z employees are loyal when their values align with the organization’s mission. What they resist, however, are outdated workplace norms that limit creativity, growth, or inclusivity.

“Retention is not about perks alone—it’s about creating an environment where people feel they belong and can thrive,” she emphasized.

Effective Retention Strategies for Gen Z

To build long-term engagement, Luz recommended HR leaders focus on:

  • Purpose and Values Alignment – Clearly communicate how the company’s vision connects to employees’ personal values.
  • Career Development Pathways – Offer continuous learning, mentorship, and visible career progression.
  • Technology-Enabled Experiences – Leverage digital tools for recruitment, collaboration, and feedback, meeting Gen Z where they are most comfortable.
  • Well-being and Inclusivity – Foster a culture that prioritizes psychological safety, diversity, and work-life balance.

Preparing for the Future of Work

As organizations gear up for a future dominated by Gen Z talent, Luz’s advice was clear: listen, adapt, and co-create. HR leaders must move away from one-size-fits-all policies and instead design flexible, human-centered experiences that meet evolving employee needs.

She concluded with a call to action for companies: “If you want to retain Gen Z, don’t just give them a seat at the table—invite them to co-design the table.”

Why This Episode Matters

For CHROs, HR leaders, and business executives, this conversation provides a blueprint for understanding and engaging the next generation of talent. Whether you’re refining your talent strategy or preparing for the future of work, Luz’s insights offer practical guidance on building meaningful, future-ready workplaces.
